Study Shows Psychological Safety Directly Boosts Millennial Retention Rates

As India’s workplaces evolve under the influence of generational shifts, technological disruption and shifting employee expectations, new research from Great Place To Work® India offers a revealing portrait of how millennials perceive their professional lives in 2025.

The study, grounded in employee feedback across industries, sheds light on millennial perspectives concerning wellbeing, job security, career development and organisational culture. Given that millennials now represent a formidable share of the workforce, their attitudes are not only shaping workplace dynamics but also redefining priorities for employers nationwide.

While millennials reported broadly positive experiences across several dimensions, the findings underscore key areas for refinement.

 

Wellbeing: A Divided Landscape

The report indicates that physical well-being is viewed most favourably, with the majority of respondents affirming that their workplaces are physically safe. Social and mental well-being also scored relatively well. However, financial well-being emerged as the weakest dimension, with one in four millennials asserting that they are paid unfairly. The study calls for urgent attention to equity and pay parity in order to foster greater trust and commitment.

Psychological safety also revealed disparities. Although most millennials described positive experiences, 17% stated they did not feel psychologically or emotionally secure at work. The implications, the study warns, are significant. Millennials who feel psychologically safe are twice as likely to remain with their organisation for the long term, strengthening both trust and retention.

Career Growth and Innovation

Most millennials acknowledged having access to training and development opportunities and felt adequately resourced to perform effectively. Yet only 47% reported access to meaningful opportunities for innovation. The report suggests that without greater scope to apply new skills and ideas, organisations risk stifling creativity and future competitiveness.

 

Retention and Job Security

The study also highlights patterns of attrition. Fifteen per cent of millennials expressed intentions to leave their current employer, with attrition particularly high in IT and Professional Services. By contrast, sectors such as Retail and Manufacturing faced relatively lower risk. Notably, one in five millennials reported feelings of job insecurity, pointing to the importance of stronger organisational communication and transparency.
